How two restauranteurs prevent friction and frustration
How two restauranteurs prevent friction and frustrationHow two restauranteurs prevent friction and frustrationCraig and Annie Stoll opened Delfina restaurant in San Franciscos Mission District in 1998. The husband and wife team borrowed money and maxed out their credit cards to make it happen. Delfina has been a hit with locals and critics ever since. In 2008, Craig won the James Beard Award Award for the best Chef in the Pacific region (California and Hawaii). Delfina is renowned for its seasonal Italian dishes, rustic pastas and pleasures ranging from roasted whole baby cauliflower, to grilled Monterey Bay Calamari, to a huge steak - a dry-aged bistecca alla fiorentina. Craig and Annie have built a mini-empire, the Delfina Resturant Group, which comprises the original fine-dining Delfina, Laconda (inspired by casual osterias in Rome), and four mafiatorte Delfina restaurants (with a fifth on the way) that serve wonderful pizza (below is one of my favorites, Salsiccia) along with di verse Cal-Italian dishes ranging from stone fruit salad, to meatballs to mussels.Craig and Annie are the co-stars of the new episode of our FRICTION podcast, Cant stand the heat? Get out rid of the friction. Roughly speaking, Craig focuses on the managing the food and chefs and Annie focuses on servers and other the front of the house issues - and is deep into management details ranging from hiring and firing, to daily crises, to dealing with upset customers. That said, they talk about and work on all things Delfina together - and there is a healthy, and loving, tension between the two, as their styles, focus, and skills are so different and so complimentary. They view their challenge at Delfina, Laconda, and Delfina Pizza as akin to putting on a Broadway play every day. Or more precisely, six (soon seven) different plays each day. I was taken by how much they rely on rhythms to constrain and coordinate action (much as professor Kathy Eisenhardt suggested in her FRICTION episode on simple rules). They watch for missed handoffs, delays screw-ups, and other subtle hints that things have gone off the rails, or are about to do so. All of us at Stanford eCorner who work on the FRICTION podcast believe this is among the fruchtwein engaging and instructive episodes in the (now) two-season series. I suggest you listen to it. This written piece (or the transcript) cant replace the grit, good humor, mutual affection conveyed by Craig and Annies voices. To whet your appetite for the podcast, consider a few of my favorite prozentzahls (some lightly edited for clarity and length) and some light analysis. Their focus rhythm and red flags starts bright and early with Annies daily routineAnnie I see the emails that come through from every single restaurant, and I also see everything thats uploaded to Box in our Cloud to keep my finger on the pulse. Also, first thing in the morning, at 600 in the morning, with my coffee, I go through the reservation books, and Ill never stop d oing that. This habit enables Annie to link the daily rhythm of her actions to the daily rhythm of life in each restaurant. And consistent with what Huggy Rao and I discussed in Bad to Great, this duo is especially focused on averting and repairing problems. As piles of research demonstrate, bad is stronger than good, so eliminating the negative is essential for sustaining and spreading excellence in any organization. Annie and Craig know that things will go wrong, that things can always be a little better, and thus look for red flags at every turn. As they saidAnnie I mean, its off the rails every minute.Craig Every day. Its not will something go wrong today? Its what will go wrong today?I was taken with the ripple effects that Craig described in the quote below - a compelling illustration of why many small problems are essential to nip in the bud - especially those that are linked to other essential and interconnected tasks. He explains how a few missing spoons can trigger system ic friction and frustration for servers and customersCraig Theres just so many moving parts, that if one of them is out of sync, or out of rhythm, it messes everything up. If the dishwasher is not doing their job, and washing things, and then bringing them out to the dining room, putting them where theyre needed, then the servers dont have any spoons to go and set the table with. It slows them down, and theyre not there for the guest who didnt like their soup, so the guest is upset, cause theyre flagging down the waiter, and the waiters off trying to get a spoon. This simple spoon that he needs, because the dishwasher wasnt trained, or is too slow, or didnt show up that night, or whatever, so theres this domino effect.Craig and Annie also use predictable rhythms to help their employees and themselves plan and coordinate predictable and necessary, but less frequent, activitiesCraig We still personally do the new hire orientations. Every six weeks, its the Annie and Craig show.Annie I ts very important that everybody knows and understands our culture and values - that we live by, that everyone needs to live by. So in those orientations, we go through the mission statement and the core values, and how we started and who we are. So that can never change. Finally, returning to the bad to great theme, Craig talks about constantly making small changes that improve the customers experience, save money, and are opportunities to teach his staff skills and accountability.Craig Every restaurant I walk into, I immediately adjust the lights and music. Cleanliness, I mean, I look for smudges in mirrors, I look for recycling, composting, and trash. So one of the first things I do when I walk into one of our kitchens is I go straight to their composting bin, and the trash bins, and the recycling. Ill pick up a can of olive oil, and Ill shake it, and Ill say, Do you know what that sounds like in there? It sounds like money. Thats money, thats olive oil. There is much more in the podcast. They talk about what they look for when hiring people - the standards are a bit different than in other industries (Annie looks for candidates who are on time and dont smell of alcohol). Craig talks about red flags that indicate people need more training. Annie talks about the importance of starting meetings on time, They both talk about the joys of great regular customers and challenges of dealing with rude, impatient, and overly demanding customers (including the satisfaction that comes with doing it well). I hope you enjoy the conversation.Thisarticlefirst appeared on LinkedIn.

What You Need to Know About News Writing
What You Need to Know About News WritingWhat You Need to Know About News WritingNews writing follows a basic formula. While styles can diverge more dramatically depending on the kind of story- a feature story may look and sound very different than a hard news story- all news stories are cut from the same mold. The first element of news writing is, of course, to deliver the news. The 5 Ws Many people have heard of the 5 Ws, even if theyve never taken a journalism class. The Ws in question refer to the Who, What, When, Where and Why that every story should address. Depending on what the story is, how and when you answer those Ws may change. If, for example, youre reporting on a drive-by shooting in a city, youll likely start with where the crime happened (what street or area of town for the local paper) and who was involved. Figuring out what details to give a reader, and when, is key in constructing a story. The answer, of course, depends on the facts. If youre working on the abov e story, and the murder happens to be one of a string of similar crimes, that may be the point you open the story with. If, however, the above story revolved around someone notable being shot, that might be what you start your piece with. However, a story about a notable name being shot is a very different story than one about someone more in the private sector. The latter might speak more to ongoing local violence while the former is a story in and of itself- X person has been killed and heres what X person was known for. Crafting a Lede A lede, which is a journalism slang term for the first sentence or two of a story (i.e. lead), is an incredibly important parte of the process. You need to draw readers in with a hook while stating why the story matters. Like all forms of writing, theres no hard and fast rule about what makes a great lede. A good lede changes depending on the story youre writing. One of the best ways to get familiar with what a good lede isis to read. Read lots of different stories- from breaking news stories to features and reviews. Ledes vary wildly but, youll start to notice patterns and, more importantly, what kinds of ledes you like and feel are effective. The Purpose of a Nut Graf Anut kurvenverlauf, anotherjournalism slangterm, is the summarization of what the storys about. Anut graf(or nutgraph, nut graph, and nutgraf) can be a sentence or a paragraph and, sometimes, may also be your lede. Anut grafneeds to address why the story is being written, whether the piece is about something like the aforementioned murder, or a profile of a famous celebrity. Likeledes, nut grafs vary wildly from story to story, and theycan also be harder to identify thanledes.A good exercise is to read lots of different stories and try to find the nut graf. How Style Comes Into Play With Different Pieces The basics outlined above apply directly to all stories but, most obviously, to your classic news story. That said, all stories haveledesand nutgr afs, no matter what theyre about or where you find them. These elements are applied differently, and often moresubtly, in long-form journalism andfeature stories, but theyre still there. One of the best ways to see how the basic elements of news writing can be applied to very different stories is to read, back to back, three very different pieces. For a good exercise, try reading the lead story in any major paper. The front page of a paper (online and in print) offers the biggest news stories of the day and there youll find straight, hard news. It might be local or it might be international. Then hit the features section of the paper. Check outthe Artssection of theNew York Timesor theWashington PostsLifestylesection, and read a review, then another trend story. Then read a piece of long-form journalism in a magazine likeThe New YorkerorEsquire. (InThe New Yorker, nearly every article, save the reviews and pieces from Talk of the Town, is an example of long-form journalism.) Now think about how different each piece reads. Find the nut graf in each story and pay attention to how much each lede varies. Notice that some stories have nutgrafs that appear well below the lede, and others begin with the nut graf. Notice how the nut graf is more obvious in the news stories than in the features or the magazine stories. All these stories rely on the basic elements of news writingbut do so in different styles. This exercise is good for giving a sense of the breadth of journalism and how differently the rules of news writing can be applied.

Military Resume - Practical Advice for Military Veterans
Military Resume - Practical Advice for Military VeteransMilitary Resume - Practical Advice for Military VeteransPractical Resume Advice for Military VeteransSwitching careers takes courage. And veterans know a thing or two about courage. But when military personnel finish serving their country and look to re-enter civilian life, they need more than just strong nerves to make the transition to a new career. Finding a job demands practical strategies. For veterans, the struggle is often aligning the skills and experiences theyve gained in the military with the types of jobs that exist outside the military. On top of that, long-serving veterans dont have a lot of experience with resume making. Not to worry. This post is all about helping those that have served in the armed forces create resumes as they binnenlandbinnenseek out civilian positions. We love bringing insights from job recruiters into the products and resources we offer. So, after talking with recruiters about their experiences hiring veterans, weve focused this post on the following areasThe ideal resume format for veteransImportant resume sections for veteransHow veterans can emphasize specific skillsWhat veterans should avoid on their resumesKeep in mind that there are plenty of other considerations when making a resume. So be koranvers to also see our guide on how to build a resume in 2019.Best resume format for military veteransThere are three different resume formats that are typically used for resumes. For veterans, the most suitable choice is what is called a functional or skills-based resume format. Why this? Well the logic behind the functional format is that it gives greater attention to the skills a person has developed. This stands in contrast to the reverse chronological resume format, which offers more space for a person to outline a long employment history in order to demonstrate career progression. Many veterans have spent much of their working life in the military, so their employment histo ry is really one employer even if they have progressed through different roles or ranks. That being the case, listing all the positions and responsibilities over a military career often isnt the best strategy for persuading recruiters in the public or private sector. This is because recruiters often arent familiar with the types of work military personnel undertake, and therefore may not see the applicability of military experience. To avoid this problem, veterans should focus less on describing their former roles/responsibilities, and instead focus on highlighting the skills they have gained that are directly relevant to the position they are seeking.Sample of a Military to Civilian ResumeStart Building Your ResumeImportant resume sections for military veteransSince veterans should embrace the functional, skills-based resume format, the most critical resume section for them is the Key Skills section. This section should come right after the resume summary and should contain the bulk of the content of the resume. The skills section is where you will get descriptive about those skills that are most relevant to the position for which you are applying (more on this below). But you can also have an Additional Skills section that provides a shorter list of the skills you possess, without getting into a more extended description for each listed item. You should still have a Work Experience and Education section on your resume, but unterstellung dont have to be very descriptive. Also, its quite common for veterans to have a list of accomplishments, certifications, and courses completed, which may be valuable in recruiters eyes depending on the prospective position. You can include sections for these elements on your resume, and a good resume builder will make it easy to do just that. How to emphasize skills on a resume for military veteransIn terms of the skills to emphasize, its critical that ex-military personnel take a close look at the position requirements to see whic h skills the organization values most. Then, based on these needs, veterans can tailor the skills section of their resume to demonstrate that they have these skills. This is something that recruiters absolutely want to see on a resume.Keep in mind that with a skills-based resume, it is not enough to just state that you have a specific skill. You need to provide some proof, preferably with an example of how you have applied that skill in your military career. Heres an example of how someone who served in the armed forces might include Leadership on his/her resume.Leadership Served as (insert ranking) where I directly led and oversaw a team of (insert of people) officers responsible for telecommunications support for military operations in (insert place) taking place over (insert time period).Note that this example tries to provide as many specifics as possible. Make this your goal when describing your skill set.Not sure of what types of skills can go on a resume? Youd be surprised a t the array of hard and soft skills you can include. Take a look at some of the best skills to add to a resume. Some of the most common skills for veterans to highlight in their job applications include leadership, attention to detail, teamwork, problem-solving, planning, communication, and many more. But again, the key is to focus on those skills that seem most relevant to the role you are after. What military veterans should avoid when writing a resumeHere are just a few elements that veterans need to be cautious about when creating their resumes, as well as a few useful counter-strategies.Avoid military jargon Assume that the person who reads your resume has almost no knowledge of military terms, including acronyms or commonly-used code names. Find ways to describe jargon with everyday language.Do not include irrelevant skills Your resume is a strategic document meant to persuade your reader (a recruiter) that you are qualified to do a job. So, even if you are proud of certain sk ills, if they have little relevance to the role, dont give them too much emphasis.Resist the urge to include an Objective including a statement of objective on a resume has gone out of style. In the past, it was used particularly by career-switchers to explain why they wanted jobs in new fields. This may seem applicable to veterans looking for work outside the military, but there are better ways to address this topic for example, in your cover letter.Regarding the last point, veterans should see job applications as a total package that includes both a cover letter and resume. Your cover letter will give you ample space to expand on your motivations for applying for a civilian-based job and how the skills and experiences gained while serving can be transferred to a new career.Rest assured, many recruiters already see tremendous value in the skill sets that veterans can bring to their own teams and workplaces. Your mission is to show them why you are the right person for the job. Fo llow the advice provided above, and youll be well on your way.And dont forget the importance of how your resume looks. Take advantage of a resume builder to give your resume visual appeal that recruiters cant ignore.

VMC Versus IMC Flight Conditions
VMC Versus IMC Flight ConditionsVMC Versus IMC Flight ConditionsVMC and IMC are aviation terms used to describe meteorological conditions during flight. VMC stands for visual meteorological conditions, and IMC stands for instrument meteorological conditions. Although the two terms are often used interchangeably (even, sadly, among industry professionals) with the terms VFR and IFR, respectively, VMC is not the same as VFR, and IMC is not the same as IFR. The Rules of VFR and IFR As most pilots know, there are two sets of rules for flying any aircraft VFR and IFR. VFR stands for visual flight rules, which constitute the set of regulations under which a pilot operates an aircraft in weather conditions generally clear enoughto allow the pilot to see the aircraft is going. Specifically, the weather must be better than thebasic VFR weather allowable in regards to theVMC, the visual meteorological conditions, as specifiedin the rules laid out by the most relevant aviation authority. Th e term IFR stands for instrument flight rules. Generally speaking, the weather dictates whether the pilot choosesVFR or IFR. For example, the prevailing visual meteorological conditions must be at least equal to what is required for visual flight rules (VFR). However, just because a flight isconducted legally under VFR conditions that does not mean that the pilot will be in VMC the entire flight.Losing visual references (and inadvertently entering IMC)can happen even while maintaining VFR flight. Also, a pilot can fly in VFR conditions while flying on an IFR flight plan, but the opposite is not true A pilot cannot fly in IFR conditions on a VFR flight plan (at least not intentionally). VMC Definition Before we tackle the meaning and importance of VMC, its worth noting that there areactually two types of VMC. For your purposes, were going to look at the meteorological conditions and notthe airspeedassociated with an engine failure during multi-engine flight. This situation is den oted with a large V and a smaller mc Vmc. The definition of VMC, according to the Federal Aviation Administration (FAA) is meteorological conditions expressed in terms of visibility, distance from cloud, and ceiling equal to or better than specified minima.Because the FAA is the national authority in regards to regulating all aspects of civil aviation in the U.S., their rules and regulations will always prevail. IMC Definition The definition of IMC, according to the FAA, ismeteorological conditions expressed in terms of visibility, distance from clouds, and ceiling less than the minima specified for visual meteorological conditions (VMC). IMC is any meteorological condition that doesnt qualify as visual meteorological conditions, or weather conditions worse than VMC. The terms IMC and IFR are often used interchangeably, although IMC refers to the actual weather conditions and IFR refers to the flight rules surrounding those conditions. All flights in IMC must be conducted by an instrument-rated pilotand under an IFR flight plan.
